To encourage gender diversity and balance you need to start somewhere. But where? A good starting point is right from the top! Here are 3 ways companies can do just this.<\/h3>\n<\/blockquote>\n

We know it makes good business sense to have women in top leadership positions. The 2018 Delivering Through Diversity<\/a> report from McKinsey & Co says, \u201cCompanies in the top-quartile for gender diversity on executive teams were 21% more likely to outperform on profitability\u2026\u201d<\/p>\n

Despite this, many companies haven\u2019t made any significant change in the gender composition of their leadership teams.<\/p>\n

It would be silly to say companies are deliberately discriminating against women. I think for many, the intention to change is there, but they just don\u2019t know how to go about it. This is particularly so for the companies who have a long way to go to achieve gender equity<\/a>.<\/p>\n

It\u2019s obvious they must start somewhere, so here are three ways companies can advance women into their top leadership roles and encourage gender diversity.<\/p>\n

#1. Start small<\/strong><\/h3>\n

Setting a target to have 50% women in leadership levels by a set date can be too challenging to deal with, especially if the company is starting from a low point. If the target of 50% looks daunting, companies can break it down into smaller steps.<\/p>\n

The Commonwealth Bank<\/a> broke the target down into stages so that it was more manageable.<\/p>\n

\u201cIn 2010, we publicly set a target that 35 per cent of Executive Manager and above positions be held by women. This was reached in 2015. In 2015, we set a new target that 40 per cent target of Executive Manager and above positions be held by women by 2020. In 2015, we also made a commitment that 30 per cent of board positions to be held by women for 2017. The CBA Board is now more than one-third female and, by the end of the calendar year, 50 per cent of the Group Executive (GE) team will be female.\u201d<\/p>\n

Not only do the smaller targets seem easier to tackle, but they also give a way to measure the progress of change.<\/p>\n

#2. Change \u2018the way we do things \u2018round here\u2019\u00a0<\/strong><\/h3>\n

Whether you call it workplace culture or unconscious bias, the \u2018way we do things \u2018round here\u2019 is often where women are disadvantaged. Practices are embedded so deeply into the culture that they are simply accepted. For example, early morning or post-work meetings are difficult for many women (and men) to attend, yet the conversations will go ahead, and decisions will be made, regardless. Not only is the quality of the resulting decision lowered by the lack of diverse and relevant input, but those who aren\u2019t present also don\u2019t have the opportunity to show their leadership abilities. What talent is lying undiscovered within the company?<\/p>\n

It\u2019s time to question the status quo and improve the culture. All it needs is someone to highlight the situations and habits no one has noticed before, so they can be changed. It\u2019s time for a new culture and companies might be surprised at how willingly it is embraced.<\/p>\n

#3. Create male sponsors<\/strong><\/h3>\n

Sponsorship is powerful. It\u2019s personal, and the success of the person being sponsored is the success of the sponsor, too. When a male senior executive sponsors a female leader, he is personally investing in her success. He does more than mentor; he ensures she\u2019s noticed and given opportunities as they arise \u2013 opportunities she\u2019d probably have been overlooked for earlier. When she grows and climbs the leadership ranks, it reflects well on the sponsor, too.<\/p>\n

A lot of the commentary we see about men in leadership being threatened by women is rubbish. While there are exceptions, our current male leaders are aware of the need for gender equality and fully support it. These men aren\u2019t stuck in the \u201cold boys club\u201d mentality. They have wives, sisters or daughters who are fighting the gender equality fight, so they know what it\u2019s about. If they see a way to help, they\u2019ll take it. Creating a sponsorship process gives them a tool to use so they can become part of the change.<\/p>\n

And when there is balance in the leadership roles, companies will have experienced sponsors of both genders ready to find and assist emerging leaders of both sexes in the future.<\/p>\n

Change must come from the top, and it must be seen<\/em> to happen. Talking about change or planning for it is a start, but companies need to ensure their CEOs and executives are the first ones to get the ball rolling. Lead by example.<\/h3>\n
